摘要
随着高铁企业的快速发展,铁路职工的敬业度问题给企业人才管理带来了挑战。以高铁企业新生代为调查对象,通过相关分析和回归分析研究工作特征、工作心流与员工敬业度之间的关系,研究发现技能多样性、及时全面反馈、工作重要性和工作目标明确对工作心流和员工敬业度呈正相关,工作心流有显著的中介作用。为使高铁新生代产生工作心流,提高敬业度,结合高铁企业压力源和新生代特征,构建了敬业度提升模型。
With the rapid development of high-speed railway enterprises,the professional engagement of railroad employees has brought challenges to talent management.Taking the new generation of high-speed rail enterprises as the research object,this paper studies the relationship between work characteristics,work flow and employee engagement through correlation analysis and regression analysis,and finds that skill diversity,timely and comprehensive feedback,work importance and clear work objectives are positively related to work flow and employee engagement,and that work flow has a significant intermediary role.In order to make the new generation of high-speed rail have work flow and improve their engagement,the engagement promotion model is constructed based on the pressure source of high-speed rail enterprises and the characteristics of the new generation.
