组织承诺在护士间横向暴力与心理契约违背感间的中介效应 被引量:6

Mediating effects of organizational commitment between horizontal violence and psychological contract violation among nurses

摘要 目的:了解临床护士组织承诺、横向暴力、心理契约违背感现状,分析组织承诺在护士间横向暴力与心理契约违背感之间的中介效应。方法:本研究为横断面调查,于2019年8—9月采用方便抽样法,抽取山东省部分二甲以上医院临床护士为研究对象,采用一般资料调查表、中国职工组织承诺量表、经历暴力事件调查量表(Sabotage Savvy,SS)、心理契约违背量表进行调查,并分析组织承诺在护士间横向暴力与心理契约违背感之间的中介效应。本研究共发放550份问卷,回收有效问卷527份,有效回收率为95.8%。结果:527名临床护士组织承诺量表总分为(65.85±16.10)分,SS总分为(20.60±11.60)分,心理契约违背量表总分为(58.39±7.82)分。临床护士组织承诺量表总分与SS总分呈负相关(P<0.05),与心理契约违背量表总分均呈正相关(P<0.05)。中介效应分析显示,临床护士组织承诺和横向暴力对心理契约违背感均有直接预测作用,其路径系数分别是0.34、-0.46,横向暴力通过组织承诺为中介变量对心理契约违背感起间接预测作用。结论:组织承诺在横向暴力和护士心理契约违背感之间起中介作用,护理管理者应采取有效措施减轻护士间横向暴力程度,提升护士的组织承诺水平,减轻其心理契约违背感。 Objective To understand the current situation of organizational commitment,horizontal violence and psychological contract violation among clinical nurses,and to analyze the mediating effect of organizational commitment between horizontal violence and psychological contract violation among nurses.Methods This study was a cross-sectional survey.From August to September 2019,the convenient sampling method was used to select clinical nurses from some over ClassⅡGrade A hospitals in Shandong Province as the research objects.The general data questionnaire,Organizational Commitment Scale of Chinese Workers,Sabotage Savvy(SS)Scale and Psychological Contract Violation Scale were used to investigate and analyze the mediating effect of organizational commitment between horizontal violence and psychological contract violation among nurses.In this study,a total of 550 questionnaires were issued and 527 valid questionnaires were collected,with an effective recovery rate of 95.8%.Results The total score of Organizational Commitment Scale of 527 clinical nurses was(65.85±16.10),the total score of SS was(20.60±11.60)and the total score of Psychological Contract Violation Scale was(58.39±7.82).The total score of Organizational Commitment Scale were negatively correlated with the total score of SS(P<0.05),and positively correlated with the total scores of the Psychological Contract Violation Scale(P<0.05).The mediating effect analysis showed that organizational commitment and horizontal violence of clinical nurses had a direct prediction effect on psychological contract violation,and their path coefficients were 0.34 and-0.46,respectively.Horizontal violence had an indirect prediction effect on psychological contract violation through organizational commitment as a mediating variable.Conclusions Organizational commitment plays a mediating role between horizontal violence and psychological contract violation of nurses.Nursing managers should take effective measures to reduce the degree of horizontal violence among nurses,improve the level of nurses'organizational commitmentand reduce their psychological contract violation.
