尽责性的员工一定会规避亲社会违规行为吗?基于调节焦点理论视角 被引量:3

摘要 本文以调节焦点理论为基础,探讨员工尽责性影响亲社会违规行为的机制和边界条件。通过对95个团队、389名员工的两阶段领导—员工配对调查数据分析发现:(1)员工尽责性对工作促进焦点和工作防御焦点均有正向影响;(2)员工尽责性通过工作促进焦点的中介作用正向影响亲社会违规行为,通过工作防御焦点的中介作用负向影响亲社会违规行为;(3)差错管理氛围对员工尽责性与工作促进焦点之间的关系起正向调节作用,对员工尽责性与工作防御焦点之间的关系起负向调节作用;(4)差错管理氛围调节员工尽责性通过工作促进焦点和工作防御焦点对亲社会违规行为的间接影响,表现为有调节的中介。 Drawing on regulatory focus theory,this paper explores the underlying mechanisms and boundary conditions of the linkage between employee conscientiousness and pro-social rule breaking(PSRB)behaviors.The empirical analysis of two-wave dyadic data are collected from 389 employees and 95 supervisors,and the results show that:(1)employee conscientiousness has a positive effect on both promotion work focus and prevention work focus;(2)employee conscientiousness positively relates to PSRB via promotion work focus,negatively relates to PSRB via prevention work focus;(3)error management climate positively moderates the relationship between employee conscientiousness and promotion work focus,negatively moderates the relationship between employee conscientiousness and prevention work focus;(4)the indirect relationship between employee conscientiousness and PSRB through promotion work focus and prevention work focus is moderates by error management climate,that is,there exists a moderated mediation.
