摘要
作为中华传统美德,员工的勤劳行为在企业发展实践中起着重要作用,如在应对不确定性环境变化中往往带来意料之外的组织运气。以汾酒集团的日常实践为案例,运用扎根理论研究发现:员工的勤劳行为在维持关系情态共通的过程中,自然而然地推进日常组织活动。其中,员工的"分内"勤劳行为伴随着技术能力和学习能力的提高,有利于及时完成现有任务;而员工的"分内"勤劳行为不仅可以积累组织资源和减少组织潜在危机,而且可以为组织发展带来新的机遇和化解组织困境。研究表明,员工的勤劳行为通过关系维持能给企业发展带来好运;反之,不注重关系维持的员工勤劳行为尽管在某种程度上会提高企业的短期效益,却并不能给企业长远发展带来组织运气。
As a traditional Chinese virtue,the Qinlao of employees plays an important role in the development of enterprises.For example,in dealing with uncertain environmental changes,it often brings an unexpected organizational luck.This paper analyzes the daily organizational practice of Fenjiu Company.The research finds that the Qinlao behavior of employees naturally promotes daily organizational activities in the process of maintaining the common Guanxi between the modalities.Among them,the"in-person"Qinlao of employees is accompanied by the improvement of skills and learning abilities,which facilitate the timely completion of existing tasks.The"extra-participation"Qinlao behaviors of employees not only accumulate organizational resources and reduce potential crisis of the organization,but also bring new opportunities and resolve organizational dilemmas for the present and future development.The research shows that the Qinlao of employees can bring the organizational luck to the development of the enterprise through Guanxi maintenance.On the contrary,the Qinlao of employees who do not pay attention to relationship maintenance can not bring a long-term development to some extent,although it will improve the short-term efficiency of the organization.
