摘要
基于社会认知理论和皮格马利翁效应,通过对3个时点的248份纵向员工问卷数据进行实证分析,检验了教练型领导是否、如何以及何时影响员工的主观职业成功。研究结果表明,教练型领导与主观职业成功呈正向关系,想象成功表现在二者的关系中起到中介作用;员工的自我效能感能够强化想象成功表现与职业成功之间的关系,并且调节想象成功表现的中介作用。
Based on the collected time-lagged samples from 248 employees, the present study examines whether, how, and when could coaching leadership shapes employees’ subjective career success by adopting social cognitive theory and a Pygmalion effect reasoning. Empirical results suggest that coaching leadership is positively associated with subjective career success. Visualizing successful performance mediates the above relationship. Employees’ self-efficacynot only strengthens the positive relationship between visualizing successful performance and subjective career success, but also adjusts the indirect effect of visualizing successful performance.
