摘要
为了改进警务辅助人员激励和提高工作绩效,基于基层警务辅助人员的样本数据,借助于结构方程模型,检验了警务辅助人员激励、组织承诺和工作绩效之间的关系。研究发现:薪酬福利对规范承诺、培训发展对理想承诺有显著影响;工作因素对感情承诺、持续承诺和理想承诺有显著作用;警务辅助人员的感情承诺、持续承诺、规范承诺对工作绩效也有显著作用。因此,各级公安机关要加强警务辅助人员队伍的纪律建设和政治思想建设;加强技能培训,拓宽职业发展空间;提高警务辅助人员情感承诺对工作绩效的促进作用。
In order to improve the incentive and performance of auxiliary police,this paper,based on the sample data of auxiliary police at the primary level,applies the structural equation model to explore the relationship among the incentive,organizational commitment and job performance.As a result,the significant effects have been showed among salary and benefits on normative commitment;training on ideal commitment;work factors on affective,continuous and ideal commitments;and these three commitments of auxiliary police on job performance.Public security organs at all levels should strengthen discipline,political and ideological construction of auxiliary police,strengthen job training and broaden horizon for career advancement,as well as enhance the effect of their affective commitment on job performance.
