组织伦理氛围与员工社会阻抑的关系:组织公平感和道德推脱的链式中介作用 被引量:3

The Relationship Between Organizational Ethical Atmosphere and Employees'Social Inhibition:The Chain Mediating Effect of Organizational Justice Perception and Moral Evasion

摘要 社会阻抑是组织中广泛存在的消极人际行为。针对本土企业员工收集了521份有效问卷,以信息加工理论为基础,构建了组织伦理氛围通过组织公平感和道德脱离作用于社会阻抑的链式中介模型。结果表明:①规则型和关怀型伦理氛围负向影响社会阻抑,自利型伦理氛围正向影响社会阻抑;②组织公平感和道德脱离分别在组织伦理氛围对社会阻抑的影响间起中介作用;③组织公平感和道德脱离在组织伦理氛围对社会阻抑的影响间起链式中介作用。 Social inhibition is a widespread negative interpersonal behavior in organizations.Based on the information processing theory,521 valid questionnaires were collected for the employees of local enterprises,and a chain mediating model of organizational ethical atmosphere acting on social inhibition was constructed through the sense of organizational justice and moral separation.Results show that:firstly,regular and caring ethical atmosphere negatively affects social inhibition,while self-interested ethical atmosphere positively affects social inhibition.Secondly,the perception of organizational justice and moral detachment play mediating roles respectively in the influence of organizational ethical atmosphere on social inhibition.Thirdly,perception of organizational justice and moral detachment play a chain mediating role in the influence of organizational ethical atmosphere on social inhibition.
