摘要
以狂妄、偏执、伴有侵略性著名的自恋型领导,其负面行为被大量研究证明对组织发展具有不利影响,如何去消除这些不利影响则成为学界关注的焦点。探讨自恋型领导与员工知识隐藏关系的"黑箱",同时引入道德认同构建模型,以209名企业员工为调查对象,运用结构方程模型进行实证研究。结果表明:自恋型领导所表现出的利己性行为会促进员工的知识隐藏;自恋型领导通过员工道德推脱的完全中介作用影响员工知识隐藏;道德认同内在化负向调节员工道德推脱和知识隐藏行为之间的关系,而道德认同象征化的调节作用不存在。
Narcissistic leadership,which is famous for its arrogance,paranoia and aggression,has been proved to have adverse effects on the development of organizations by a large number of studies.How to eliminate these negative effects has become the focus of academic attention.This paper discusses the"black box"of narcissistic leadership and employee knowledge hiding,and introduces the moral identity construction model.Taking 209 enterprise employees as the survey objects,this paper conducts an empirical study by using structural equation model.The results show that narcissistic leadership can promote employees’knowledge hiding;narcissistic leadership influences employees’knowledge hiding through the mediating role of employees’moral disengagement;and moral identity internalization negatively regulates the relationship between employees’moral disengagement and knowledge hiding behavior,while the moderating effect of moral identity symbolization does not exist.
