摘要
目的:构建"1+1+1"新任护士长培训体系并评价应用效果。方法:根据新任护士长核心能力现状及要求,采用文献查阅法、专家讨论法,构建"1周集中理论培训+1周临床跟班实践+1年一对一导师追踪辅导"的新任护士长培训体系,对我院2017年竞聘上岗的15名新任护士长实施为期1年的系统培训。采用新任护士长核心能力得分、培训体系满意度调查以及半结构访谈护士长自我评价为结局指标,评估培训体系实施效果。结果 :培训结束后,新任护士长的核心能力均明显提高(P<0.05);新任护士长对培训体系的总体满意度得分为(38.33±2.44)分;质性访谈结果显示新任护士长普遍认为本研究培训体系设置合理,提高了学习兴趣,促进了角色转变。结论 :新任护士长培训体系有效提高了新任护士长的核心能力,促进了新任护士长角色转变,提高其管理能力。
Objective:To establish an"1+1+1"training system for newly appointed head nurses and to explore its effect.Methods:Based on the current situation and requirements of the core competencies of newly appointed head nurses,an "1+1+1"training system was established through literature review,expert discussion and validation.A total of 15 new head nurses employed in 2017 participated in this one-year systematic training which included"one-week concentrated theoretical training+one-week shadowing in clinical practice+one-year one on one mentoring".To evaluate the implementational effect of the training system,the core competence score and satisfaction of the training system were collected using questionnaires.A self-evaluation among head nurses was also conducted by semi-structured interview.Results:The core competence score of the head nurses was greatly improved after completion of the systematic training(P<0.05).The overall satisfaction score of newly appointed head nurses was 38.33±2.44.The results of qualitative interviews showed that the training system was reasonable,increased new head nurse's learning interest and promoted their role transformation.Conclusion:The"1+1+1"training system for newly appointed head nurses effectively improves their core competencies,promotes their role transformation,and increased their administrative capability.
