“和为贵”——中庸思维背景下组织间冲突的规避逻辑 被引量:3

摘要 本文立足于儒家“和谐”价值观,从中国人“忍”的精神层面,剖析冲突回避的文化内涵与本质,揭示宏观文化价值触发微观层面个体心理表征进而产生规避倾向的冲突回避动机内化过程,探究中观层面的组织间关系规范对冲突回避策略选择的影响作用。实证结果表明:冲突回避策略是华人企业基于理性计算和文化价值观考量下的行为反应。表面和谐动机是冲突回避行为触发的充分条件,而中庸思维作为动机内化的必要条件具有中介作用,关系规范中的核心维度——人情意识削弱了组织间冲突回避的行为倾向。通过整合性、跨层次的研究,深化了对组织间冲突回避策略生成机理的理解,解释了该策略的适用范围与条件。建议企业在化解组织间冲突时,应充分考虑对方的冲突策略反应和偏好,依据双方的关系状态把握冲突回避的限度与时机。 Based on the Harmony values of Confucian culture,from the viewpoint of spirit of“forbearance”,this paper discusses the cultural connotation and nature of conflict avoidance,reveals the process of motive internalization of conflict avoidance that macro-cultural value triggers psychological representation at the micro level,creating the inclination of avoidance,and explores the effect of meso-level inter-organizational relationship norms on the choice of conflict avoidance strategies.The empirical study demonstrates that conflict avoidance strategy is the behavioral response of Chinese enterprises based on rational calculation and cultural values.Superficial harmony motivation is a sufficient condition for conflict avoidance behavior to trigger,while mean thinking plays an intermediary role as a necessary condition for motivation internalization.The awareness of“renqing”,as the core dimension of relationship norm,weakens the behavioral tendency of inter-organization conflict avoidance.This comprehensive and cross-level research deepens the understanding of the mechanism of inter-organization conflict avoidance strategy,and explains the scope and conditions of the strategy.It is suggested that enterprises should fully consider the conflict strategy response and preference of the other side when resolving the conflict between organizations,and grasp the limit and opportunity of conflict avoidance according to the relationship state of the two sides.
