心理契约对员工与平台企业合作稳定性的影响——以滴滴出行为例 被引量:3

摘要 为增强平台企业的粘性,维护员工与平台企业的合作关系,基于社会交换理论,建立了员工心理契约对员工与平台企业的合作稳定性影响机制的概念模型。通过滴滴打车平台,获取432份样本数据;利用SPSS软件,探讨平台企业中员工心理契约的各构成维度及其对合作稳定性的影响。研究发现:心理契约各维度对合作满意度影响显著,心理契约各维度对合作稳定性均有显著影响。合作满意度在心理契约与平台企业合作稳定性之间发挥部分中介作用。因此,应从关注半契约型员工的需求结构、视半契约员工为平台企业的核心资源、畅通渠道建立有效的沟通机制、以互惠互利原则完善价值分配机制四个方面改善平台企业与员工的合作关系。 In order to enhance the viscosity of platform enterprises and keep the cooperative relationship between employees and platform enterprise,based on the social exchange theory,the conceptual model of the influence mechanism of employee psychological contract on cooperation stability between employees and platform enterprises is established.432 sample data are obtained through Didi Taxi platform,and the components of employee psychological contract and its impact on cooperation stability are discussed by using SPSS software.The research shows that,each dimension of psychological contract has a significant effect on cooperation satisfaction,each dimension of psychological contract has a significant effect on cooperation stability,and cooperation satisfaction plays a partially mediating effect between psychological contract and cooperation stability of platform enterprises.Accordingly,this paper provides countermeasures for platform enterprises to improve the cooperative relationship between platform enterprises and employees from four aspects:paying attention to the demand structure of semi-contractual employees,regarding semi-contractual employees as the core resources of platform enterprises,establishing effective communication mechanism through unblocked channels,and perfecting the value distribution mechanism based on the principle of mutual benefit.
