研发人员心理授权对创新绩效作用机制分析 被引量:3

摘要 研发人员是企业创新的核心力量,企业创新绩效的提升依赖于企业研发人员,研究影响研发人员创新绩效的因素,可以帮助企业采取有针对性的措施提升创新能力。通过对466名企业研发人员进行问卷调查,利用统计分析方法与结构方程模型,分析了研发人员心理授权对创新绩效的作用机制以及敬业度和员工沉默的中介作用。在统计分析的基础上,通过结构方程模型的路径图、路径系数和效应分解3个部分得出研究结果。研究结果表明,研发人员心理授权不仅对创新绩效具有直接的正向影响,而且通过影响研发人员的积极与消极行为,对创新绩效产生间接影响,研发人员在工作中的敬业度和员工沉默在心理授权对创新绩效影响过程中具有双中介效应。 R&D personnel are the core force of enterprise innovation,so the improvement of enterprise innovation performance depends on the R&D personnel.Studying the factors that can affect the innovation performance of R&D personnel can help enterprises take measures to improve their innovation ability.Through a questionnaire survey of 466 R&D personnel,using statistical analysis method and structural equation model,the mechanism of psychological empowerment of R&D personnel on innovation performance and the mediating effect of engagement and employee silence are analyzed.On the basis of statistical analysis,the research results are obtained through the path diagram,path coefficient and effect decomposition of the structural equation model.The results show that psychological empowerment has a direct positive impact on innovation performance;Moreover,through affecting the positive and negative behaviors of R&D personnel,it has indirect impact on innovation performance.The engagement and employee silence have double mediating effect in the process of psychological empowerment of R&D personnel affecting innovation performance.
