摘要
选取四位杰出女性高层领导者进行多案例研究,采用关键事件分析法探索女性领导者工作一家庭渗溢的过程与影响效应。研究发现,女性领导者工作一家庭渗溢过程中,原角色资源的获取是渗溢发生的基础性前提,资源的累积循环是界面间角色渗溢的持续保障。工作一家庭界面角色渗溢可以通过工具性路径和情感性路径产生,经由承诺性诠释实现渗溢效应巩固。
This paper employs a multiple-case study method and uses critical incident technique to analyze the interaction process of four female leaders*work role and family role and the effects of role spillover.Results show that the acquisition of the original role resource is the basic premise of enrichment.The cumulative cycle of resources guarantees continuous enrichment between boundaries.Work-family spillover could be generated through instrumental path and emotional path.Cross-border role enrichment reversely fosters continuous investments in the field of original resources and gradually weakens the intensity of boundary features,which is conducive to the spillover of work-family positive factors.
