摘要
为探究外来者劣势如何影响新创企业凝聚力,通过单案例的研究方法,识别了组织内部沟通3种范式对新创企业凝聚力的作用,即创业团队的领导方式、创业团队的互动过程、创业团队集体效能感,并从外来者劣势2个来源方面探讨了它如何影响企业凝聚力。结果表明创业初期,由于地域文化等创业环境以及创业者和员工认知异质性的差异,企业组织团建活动培养企业凝聚力的行为难以落实,导致当地员工生产效率不高;因此,创业团队应加强频繁交互式内部沟通,增强集体效能感,明确组织任务和企业发展方向,巩固凝聚力,进而提高企业绩效。
This research explores how outsider’s disadvantage influence business enterprise cohesion through the method of single case, to identify the role of the three paradigms of internal communication on the cohesion of new enterprises, namely, entrepreneurial team leadership style, the interactive process of entrepreneurial team and entrepreneurial teams collective efficacy, and then discuss how it affects enterprise cohesion from two sources of outsiders disadvantage. The results show that: in the early stage of entrepreneurship, due to the difference of regional culture and other entrepreneurial environment as well as the cognitive heterogeneity between entrepreneurs and employees, it is difficult for enterprises to carry out the activities of group building to cultivate enterprise cohesion, resulting in the low production efficiency of local employees. Therefore, the entrepreneurial team should strengthen frequent interactive internal communication, enhance the sense of collective efficacy, put forward clear organizational tasks and future development direction, improve enterprise cohesion, and then raise enterprise performance.
