核心自我评价对高校辅导员工作投入的影响:社会支持与工作重塑的作用 被引量:7

The Impact of Core Self-Evaluation on College Counselors’Work Engagement:A Chain Mediation model of Social Support and Job Crafting

摘要 为探讨核心自我评价对高校辅导员工作投入的影响,及其社会支持与工作投入的间接作用,采用问卷调查法,选取468名高校辅导员为研究对象。结果发现:高校辅导员工作投入在各变量上差异不显著,核心自我评价在学历、职称、孩子年龄阶段上差异显著,社会支持各变量均具有显著差异,工作重塑在辅导员学历和孩子年龄阶段上差异显著;社会支持与工作重塑在辅导员核心自我评价与工作投入之间链式中介效应显著;高校辅导员核心自我评价不仅能够直接预测社会支持、工作重塑、工作投入,还能通过社会支持和工作重塑的链式中介作用间接预测工作投入。构建了从人格因素、家庭社会因素,到优化改进多方面的工作投入提升路径模型,并围绕工作投入提出了提升辅导员核心自我评价、构建社会支持系统、开展工作重塑训练的对策建议。 The study explored the impact of core self-evaluation on college counselors’work engagement and the indirect effect of social support and Job Crafting between them.468 college counselors were selected as participants by the methods of questionnaire survey.The results showed that there was significant difference in counselors’core self-evaluation from education background,professional title and their children’s age stage,and it was significant difference in social support from all variables,and also the results showed that it was significant difference in Job Crafting from education background and their children’s age stage.Social support and Job Crafting had significant chain mediating effects between counselors’core self-evaluation and work engagement.The college counselors’core self-evaluation could not only significantly predict social support,Job Crafting and work engagement,but also significantly predicted work engagement through the chain mediating indirect effect of social support and Job Crafting.Finally,some measures and suggestions were put forward to improve the counselor’s work engagement.
