员工依恋风格、组织承诺与工作投入的关系研究 被引量:3

摘要 员工依恋是依恋理论的一个新兴领域,探究员工依恋风格对员工工作行为的影响对企业管理有着较强的实践意义。通过向沿海省份的企业员工发放问卷进行实证调查,探究员工依恋风格与工作投入的关系,并引入组织承诺和领导-成员交换指标探究其作用机制。结果显示,依恋回避和依恋焦虑均与工作投入负相关,组织承诺在依恋回避与工作投入之间、在依恋焦虑与工作投入之间均具有中介作用,领导-成员交换在依恋回避与工作投入之间、在依恋焦虑与工作投入之间均起负向调节作用。 Employee attachment is a new field of attachment theory.It is of great significance to explore the influence of employee attachment style on enterprise management practice.By issuing questionnaires to employees of enterprises in coastal provinces,the empirical analysis was conducted to explore the relationship between employee attachment style and work engagement,and organizational commitment and leader-member exchange were introduced to further explore its mechanism.The results showed that both attachment avoidance and attachment anxiety were negatively correlated with work engagement,organizational commitment played a mediating role between the two types of attachment and work engagement,and leader-member exchange played a negative moderating role between the two types of attachment and work engagement.It enriches the domestic research on attachment theory in the working scene and provides countermeasures and suggestions for managers to take a more scientific way to manage“person”in organizations.
