人工智能背景下知识型员工自主学习行为的产生机理——基于京津冀地区的实证调查 被引量:6

Research on the Generating Mechanism of Knowledge Workers’Self-Directed Learning Behaviors under the Background of Artificial Intelligence——Empirical Investigation Based on Beijing-Tianjin-Hebei Region

摘要 基于计划行为理论的“意愿-行为”分析框架,从员工行为态度、主观规范、知觉行为控制、工作被人工智能替代的不安全感等四个要素构建知识型员工自主学习意愿和行为的影响因素模型。研究结果表明,知识型员工的内生和外生态度越强,其自主学习意愿就越强,越容易产生自主学习行为,示范性规范对知识型员工自主学习意愿也有促进作用。知识型员工自我效能和控制力水平越高,其自主学习意愿越强,控制力还可以直接驱动知识型员工自主学习行为的产生,工作丧失不安全感和过度竞争不安全感对知识型员工自主学习意愿具有促进效应。组织工具性支持在自主学习意愿对行为的影响关系中起正向调节作用。具体来看,在人工智能不断对工作进行替代、创造和重塑的背景下,性别优势和专业优势已经不复存在,知识型员工要认识到自主学习和终身学习的重要性。 Based on the“willingness-behavior”analysis framework of the planned behavior theory,this paper constructs a factor model of knowledge employees’willingness and behavior of self-directed learning from four behavioral factors,behavioral attitude,subjective norm,perceived behavioral control and job insecurity of being replaced by artificial intelligence.The results show that the stronger endogenous and exogenous attitudes of knowledge employees are,the stronger their willingness of self-directed learning is,and the more likely they are to have self-directed learning behavior.The demonstrative norm also has a positive effect on the willingness of knowledge employees’self-directed learning.The higher level of knowledge employees’self-efficacy and control ability are,the stronger their willingness of self-directed learning is.Control ability can also directly drive the generation of knowledge employees’self-directed learning behavior.Losing job insecurity and excessive competition insecurity can promote knowledge employees’self-directed learning willingness.Organizational instrumental support plays a positive moderating role in the relationship between self-directed learning willingness and behavior.Specifically,gender advantages and professional advantages have disappeared.In the context of artificial intelligence constantly replacing,creating and reshaping jobs,knowledge employees should realize the importance of self-directed learning and lifelong learning.
