摘要
随着互联网的普及与信息技术的发展,网络闲散行为成为了管理者面临的棘手问题。若不能有效解决该问题,组织效率与员工身心健康都将受到破坏性影响。从自我控制视角出发,以自我控制资源损耗为中介变量,以特质正念为调节变量,构建工作疏离感影响网络闲散行为的理论模型。利用256名员工数据进行实证分析,结果发现工作疏离感对网络闲散行为有显著的正向影响;员工自我控制资源损耗在工作疏离感与网络闲散行为之间起部分中介作用;特质正念负向调节工作疏离感与自我控制资源损耗之间的关系,特质正念调节自我控制资源损耗在工作疏离感与员工网络闲散行为之间的中介作用。
From the perspective of self-control,this study constructs a model to understand how work alienation influences cyberloafing with the depletion of self-control resource as the mediator and trait mindfulness as the moderator.With the data of 256 people,the results suggest that the work alienation has a significantly positive effect on the cyberloafing.The depletion of self-control resource acts as a mediator of the relationship between work alienation and cyberloafing,while trait mindfulness negatively moderates the relationship between work alienation and depletion of self-control resource.This significantly moderates the indirect relationship between work alienation and cyberloafing through partially mediating the depletion self-control resource.
