摘要
员工知识分享在组织中至关重要,但是组织中普遍存在的知识隐藏行为给组织带来了严重的经济损失。尽管已有研究探讨了知识隐藏的影响因素以及形成机制,但是关于公平因素的前因研究并不多。鉴于此,以社会认同理论下的群体卷入模型为理论框架,探讨程序公平感为何能够影响员工的知识隐藏行为,研究关注团队认同的中介效应和团队成员交换的调节效应。研究结果表明:程序公平感对知识隐藏有显著的负向影响;团队认同在其中起到部分中介作用;团队成员交换不仅调节了程序公平感和团队认同之间的关系,也调节了团队认同在程序公平感和知识隐藏之间的中介作用。研究结论揭示了程序公平感对知识隐藏的影响效应和作用路径,充实了知识隐藏行为的理论研究。
Employee knowledge sharing is very important in the organization,but there is more knowledge hiding in the organization,which will bring serious economic losses to the organization.Although existing studies have explored the influencing factors and formation mechanisms of knowledge hiding,there are not many studies on the causes of equity.In view of this,this paper takes the group engagement model under the social identity theory as the theoretical framework to explore why the procedural fairness can affect the knowledge hiding behavior of employees,and the research focuses on the mediating effect of team identification and the moderating effect of team-member exchange.The results show that the sense of fairness has a significant negative impact on knowledge hiding;team identification plays a part in mediating;team-member exchange not only moderates the relationship between procedural fairness and team identification,but also moderates the mediating role of team identification between procedural fairness and knowledge hiding.Therefore,this paper reveals the influence effect and mechanism path of procedural fairness on knowledge hiding,and enriches the theoretical literature research of knowledge hiding behavior.
