团队权力结构影响员工建言的机制和效应——一个跨层次研究

摘要 基于权力的接近-抑制理论,构建一个以信息充分性和团队心理安全感为中介的跨层次研究模型,探究团队权力结构对员工建言的影响机制。通过实证分析得到以下结论:团队权力结构对员工建言有显著影响,团队权力结构的层级化程度越低,越有利于促进员工建言;信息充分性和团队心理安全感在团队权力结构和员工建言之间存在中介效应。该研究框架能有效解释在普遍情况下,团队权力结构对员工建言的影响机制,并从个体与团队两个层面丰富了对员工建言的理解和解释,为组织如何促进员工建言提供参考。 Based on the approach-inhibition theory of power,the article constructs a cross-level research model mediated by information adequacy and team psychological safety to explore the influence mechanism of team power structure on employee voice.Through empirical analysis,the following conclusions are obtained:The team power structure has a significant impact on employee voice.The lower the hierarchical level of the team s power structure,the more helpful it is to promote employee voice;information adequacy and team psychological safety have an intermediary effect between the power structure and employee voice.This research framework can effectively explain the influence mechanism of team power structure on employee voice under common circumstances,and enrich the understanding and interpretation of employee voice from both the individual and team levels,and provide a useful reference for how organizations can promote employee voice.
