摘要
在高等教育大众化背景下,如何有效激励教师教学已经成为大学长期存在的现实问题。大学教学激励困境是大学管理者“轻奖励重惩罚”的教学激励措施以及教师的策略性回应之间互构的结果,主要表现为:评估导向下教师“教学贡献”的狭义化,成果激励导向下教师教学心理契约的渐变,以及教师教学认知的冲突等。为了更好地提升大学教师的教学投入和教学绩效,需要大学组织推行教学发展为核心的激励制度,在晋升制度中突出教学认可,并重视非技术性教学激励的作用。
Under the background of popularization of higher education,the dilemma of teaching incentives has become a long-standing practical problem in universities.It is the result of the mutual construction between the implementation of the incentive strategy of“less rewards and more punishments”for university administrators and teachers’strategic responses.It is mainly manifested in the narrowing of teachers’“contribution of teaching”under evaluation-oriented system,the gradual change of teachers'teaching psychological contract under the guidance oriented by result incentives,and conflicts of teachers’teaching cognition,etc.In order to better improve the teaching input and performance of teachers in university,it is necessary for university to implement an incentive system with teaching development as the core,highlight teaching recognition in the promotion system,and emphasize on the role of non-technical teaching incentives.
