科创企业管理团队冲突显现的影响因素研究:基于扎根理论的探索 被引量:4

Research on the Influencing Factors of Management Team Conflict in Science and Technology Innovation Enterprises: An Exploratory Analysis Based on Grounded Theory

摘要 科创企业管理团队对企业创新发展具有重要影响,深入探究科创企业管理团队冲突的显现因素,以明晰科创管理团队冲突显现的发生机理。利用扎根理论研究方法,结合以三角验证分析为基础的案例、访谈数据收集,构建科创管理团队冲突显现的HEDE理论模型,包括权益配置矛盾、科创团队异质性、创新决策差异、情境演化机制4个主范畴,以及相应的15个子范畴。4个主范畴对冲突显现的驱动作用不同,其中权益配置矛盾是诱因驱动因素,科创团队异质性是结构驱动因素,创新决策差异是行为驱动因素,情境演化机制是情境驱动机制。在HEDE理论模型基础上,剖析模型4个主范畴间的作用机制,探究冲突显现发生的具体影响效果。研究结论有助于丰富管理团队冲突显现理论模型,为科创企业管理团队冲突管理实践提供了参考。 The management team of science and innovation enterprises has an important influence on the innovation and development of enterprises.This article deeply explores the manifestations of conflicts in the management teams of science and innovation enterprises,and clarifies the mechanism of the emergence of conflicts in the management teams of science and innovation.Using the grounded theory research methods,combined with case and interview data collection based on triangular verification analysis.This study constructs a HEDE conceptual model that shows conflicts in science and technology management teams,including conflicts in equity allocation,heterogeneity of science and technology teams,differences in innovation and decision-making,and context evolution.The mechanism has 4 main categories,and the corresponding 15 sub-categories.The four main categories have different driving effects on the emergence of conflicts.Among them,the contradiction in the allocation of rights is the incentive driving factor,the heterogeneity of the scientific innovation team is the structural driving factor,the difference in innovation decision-making is the behavior driving factor,and the context evolution mechanism is the context driving mechanism.Based on the HEDE theoretical model,it deeply analyzes the mechanism of action among the four main categories of the model,and explores the specific effects on conflicts.The research conclusions help enrich the theoretical model of management team conflict emergence,and provide references for the conflict management practice in management team of science and technology enterprises.
