摘要
员工建设性越轨行为是有利于组织变革和创新的角色外行为,目前已引起学界和实务界较多的关注。基于资源保存理论,本文从差错管理氛围视角探讨了员工建设性越轨行为的激发机制。通过对两个时点收集的83名领导和394名员工的配对数据进行统计分析,结果发现,差错管理氛围能够激发员工建设性越轨行为,该过程依赖于心理安全感的中介传导作用;组织地位感知不仅强化了心理安全感对员工建设性越轨行为的积极影响,而且强化了心理安全感的中介作用。研究结果拓展了员工建设性越轨行为的前因变量,对组织激发员工做出建设性越轨行为具有一定的实践意义。
Employees constructive deviance is an extra-role behavior that is beneficial to organizational reform and innovation.At present,it has attracted more attention from academic and practical fields.Based on the theory of resource conservation,this article explores the activating mechanism of employees constructive deviance from the perspective of error management climate.Through statistical analysis of the paired data from 83 leaders and 394 subordinates collected at two time points,this paper finds that error management climate can motivate employees constructive deviance,which is transmitted through the mediating role of psychological safety;organizational status perception not only strengthens the positive impact of psychological safety on employees constructive deviance,but also strengthens the mediating role of psychological safety.The results expand the antecedent variables of employees constructive deviance and have some practical significance for the organization to motivate employees to make constructive deviance.
