深圳市某三甲综合医院护士执业环境状况分析

Analysis of working environment status of nurses in a tertiary hospital in Shenzhen

目的了解深圳市某三甲综合医院护士执业环境,为改善护士执业环境提供参考依据。方法采用国家卫生健康委医院管理研究所护理中心主导开发的“护士执业环境测评量表”对某三级综合医院的1303名护士进行自填式问卷调查。结果护士执业环境总评分为71.47±22.96分,6个维度中人力和物力配备得分最高78.92±19.79分,护士参与医院事务得分最低53.21±28.07分,其中医院对新入职护士有系统培训、医院有清晰的职业暴露后处理流程,并能有效落实等条目评分较高,护士有机会成为医院管理委员会的一员、护士有机会决定医院事务、薪酬分配制度等条目评分较低;不同护士层级、职称、学历等与护士执业环境评分相关。结论本院护士执业环境测评总评分不高,护士参与医院管理和护士薪酬分配制度存在较大改善空间,医院管理者应该采取相应的措施来解决现存问题,改善护士执业环境。

Objective To understand the working environment of nurses in a tertiary general hospital in Shenzhen,and provide a reference for improving the working environment of nurses were set as the study subjects.Methods A self-filled questionnaire survey was conducted on 1,303 nurses in a tertiary general hospital by using the"Nurse Working Environment Evaluation Scale"developed by the Nursing Center of the Hospital Management Institute of the National Health Commission.Results The total score of nurses'working environment was 71.47±22.96 points,among the 6 dimensions,the highest score for manpower and material resources was 78.92±19.79 points,and the lowest score for nurses participating in hospital affairs was 53.21±28.07 points.The hospital had systematic training for newly recruited nurses and the hospital had clear processing procedures of post-occupational exposure,and effective implementation were scored higher,nurses had the opportunity to become a member of the hospital management committee,nurses had the opportunity to decide on hospital affairs,salary distribution systems and other items had lower scores.The different hierarchy of nurse,job titles,educational backgrounds,and so on were related to the working environment score of nurses.Conclusion The total score of nurse's working environment assessment in this hospital was not high.The participation of nurses in hospital management and the nurse salary distribution system had more space for improvement.The hospital managers should take corresponding measures to solve existing problems and improve nurse's working environment.
