创新时间压力与知识隐藏相关机制研究

Research on the Relationship Between Innovation Time Pressure and Hide Knowledge

文章基于资源保存理论和自我控制资源模型,以320名知识型员工为样本,将自我损耗和成长需求强度分别作为前变量和调节变量,探讨了知识型员工创新时间压力对其知识隐藏的影响机制。研究结果表明:创新时间压力与知识隐藏之间存在正相关关系;自我损耗在创新时间压力与知识隐藏之间起完全中介作用;成长需求强度反向调节创新时间压力与自我损耗之间的关系;成长需求强度反向调节创新时间压力与知识隐藏之间通过自我损耗中介的间接关系。研究结果有助于揭示知识隐藏的产生机制和边界条件,具有重要的理论意义和实践价值。

Based on resource preservation theory and self-control resource model,this paper takes 320 knowledge work⁃ers as samples,takes ego depletion and growth demand intensity as pre variables and moderating variables respectively,and discusses the influence mechanism of knowledge workers'􀆳innovation time on their knowledge hiding.The results show that there is a positive correlation between innovation time pressure and knowledge hiding;ego depletion completely mediates the relationship between innovation time pressure and knowledge hiding;growth demand intensity reverses the relationship between innovation time pressure and ego depletion;growth demand intensity reverses the indirect relationship between innovation time pressure and knowledge hiding through ego depletion.The research results are helpful to reveal the generation mechanism and boundary conditions of knowledge hiding,which has important theoretical significance and practical value.
