精神型领导对员工工匠精神的影响研究——心理需求满足和工作价值观的不同作用

Impact of Spiritual Leadership to the Employee's Artisan Spirit:Different Roles of Psychological Needs Satisfaction and Work Values

工匠精神对我国实现制造强国目标和经济高质量发展具有重要价值,但基于微观视角的培育机制实证研究十分有限。文章以自我决定理论为理论框架,探讨员工工匠精神形成的精神—心理动力机理及其权变机制。通过352套主管—员工匹配问卷数据的实证检验发现,精神型领导行为不仅对员工工匠精神具有显著直接影响,而且还通过员工自主需求满足、胜任需求满足和关系需求满足的中介进一步影响员工工匠精神,其中自主需求满足的中介效应最大,而关系需求满足的中介效应次之。同时,员工工作价值观调节了精神型领导行为对其工匠精神的影响,价值取向型工作价值观强化了这一积极影响,功利取向型工作价值观削弱了该积极影响。

Artisan spirit is of great value for China to achieve the goal of manufacturing power and high-quality economicdevelopment,but the empirical research on cultivation mechanism based on micro perspective is very limited. Based onthe theory of self-determination,this paper discusses the spiritual psychological dynamic mechanism and contingencymechanism of employee artisan spirit. Based on 352 sets of supervisor employee matching questionnaire data,it is foundthat spiritual leadership not only has a significant direct impact on employee artisan spirit,but also further affects employee artisan spirit through the mediators of autonomy need satisfaction,competence need satisfaction and relatedness needsatisfaction,among them,the mediating effect of autonomy need satisfaction is the largest,and the mediating effect of relatedness need satisfaction is the second. At the same time,employees’ work values adjust the influence of spiritual leadership behavior on their artisan spirit. Value oriented work values strengthen the positive influence,while utilitarian workvalues weaken the positive influence.
