酒店工作风险的熵增效应与员工安全行为的负熵作用:幸福感导向的实证研究

Entropy Effect of Hotel Job Risk and Negative Entropy Effect of Employee Safety Behavior:An Empirical Study Based on the Orientation of Happiness

酒店员工幸福感有待于从工作风险的视角进行拓展。基于熵理论和整合幸福感视角,文章探索了安全结果对员工幸福感的影响,并验证了酒店工作风险和员工安全行为在上述影响中的熵变效应。文章对中国东南沿海城市的19家中高星级酒店员工进行了问卷调查,数据分析结果显示:(1)安全结果对工作满意度和心理幸福感具有正向预测作用,且工作满意度部分中介了安全结果对心理幸福感的影响路径;(2)工作风险负向调节了安全结果与心理幸福感的关系,并调节了"安全结果-工作满意度-心理幸福感"间的中介作用;(3)安全行为负向调节了工作风险在安全结果与工作满意度间的调节效应,抑制了工作风险对工作满意度的扰乱效应。文章拓展了安全绩效模型的后果机制,在酒店服务情境中建立了安全绩效-整合幸福感驱动模型,为提升酒店员工幸福感提供了理论依据。

Hotel staff’s happiness needs to be expanded from the perspective of job risk.Based on the entropy theory and the perspective of integrated happiness,this study explored the impact of safety outcome on employees’happiness,and verified the entropy effect of job risk and employee safety behavior in the above relationship by analyzing a total of 618 valid questionnaires collected from 19 middle and high-star hotels in southeastern coastal cities of China.The results show that:(1)safety outcome has a positive predictive effect on employees’job satisfaction and psychological happiness,and job satisfaction partly mediates the impact path of safety outcome on psychological happiness;(2)job risk negatively moderated the relationship between safety outcome and employee psychological happiness,as well as the mediation effect of"safety outcome-job satisfaction-psychological happiness";(3)safety behavior negative moderated the moderation effect of job risk on the relationship between safety outcome and job satisfaction,and it weakens the disturbing effect of job risk on employee job satisfaction.This study expanded the consequence mechanism of safety performance model and established the driving model of safety performance integrated happiness in the hotel service situation,which provides a theoretical basis for the guidance and promotion of hotel staff’s happiness.
