建筑业员工工作家庭冲突的情绪损耗作用机制

Emotional Depleting Functional Mechanism of Construction Employees’Work-family Conflict

工作家庭冲突是建筑业中重要的压力源之一,且因工程特性和环境要求,建筑业员工工作家庭冲突问题突出。本研究基于资源保存理论探究建筑业员工的工作家庭冲突的负面情绪作用机制,构建以情绪劳动的表层扮演维度为中介的工作家庭冲突对情绪耗竭的作用机制模型。运用回归分析、结构方程模型等方法对319份有效样本进行模型检验。研究结果表明,工作家庭冲突对表层扮演、情绪耗竭存在正向影响,且主要是工作干扰家庭通过表层扮演的情绪劳动策略消耗心理与情绪资源,从而导致情绪耗竭。研究结果揭示了工作家庭冲突引发情绪耗竭的资源损耗机制,丰富了建筑业领域的工作家庭冲突研究。

Work-family conflict has been one of the important stressors in the construction industry recently.Due to the characteristics of construction projects and environmental demands,individuals experience serious work-family conflict in the construction industry.According to the conservation of resources(COR)theory,this study explores the negative emotion mechanism of construction employees’work-family conflict and establishes the mediation model from work-family conflict to emotional exhaustion via the surface acting dimension of emotional labor.With the 319 valid samples,this paper conducts the hypotheses testing using regression analysis and structural equation modeling.The results indicate that work-family conflict is positively and significantly associated with surface acting and emotional exhaustion.Work interfering with family depletes the psychological and emotional resources through the emotional labor strategy of surface acting to induce emotional exhaustion.The results uncover the emotional depleting mechanism from work-family conflict to emotional exhaustion and enrich the work-family conflict literature in the construction industry.
