摘要
民族高校管理专业教师的胜任能力对民族高校人才培养质量具有重要作用。本文以6所民族高校管理类教师为研究对象,运用扎根理论方法,通过开放式编码、主轴编码、选择性编码和饱和度检验流程,构建了民族高校管理类教师胜任力结构模型。研究表明,职业信念、个人特质、专业知识与能力、社会服务与融合能力是民族高校管理类教师胜任能力结构的核心构成,在民族高校管理类教师胜任结构中包含自身独有的胜任特征,如与多民族学生的沟通能力、为民族地区区域经济发展的社会服务意识与能力、民族人才培养的强烈动机、对多民族学生个体的充分尊重等。本研究提炼并构建了民族高校管理类教师胜任力的金字塔结构模型,该模型以民族高校管理类教师的从教理念与动机为出发点,提出民族类高校管理类教师胜任其教职的基础为身心状态和个人魅力,而其专业知识、教学能力和科研能力是其胜任力的根本保障,最终其长远发展在于社会服务与融合能力。该研究为有针对性地提升民族高校管理类教师职业胜任力提供了理论依据与建议。
The economic construction in ethnic areas and training quality of management talents are urgently in need of continuous improvement.In this process,the competency of management professional teachers in ethnic universities has an irreplaceable effect on the quality of talent training in ethnic universities.This paper takes management teachers from 6 ethnic universities as the research object,uses grounded theoretical methods,builds a competency structure model for management teachers in ethnic universities through open coding,main axis coding,selective coding and saturation testing processes.This study shows that professional beliefs,personal characteristics,professional knowledge and abilities,and social service and integration capabilities are the core components of the competence structure of management teachers in ethnic universities,which contains its own unique competency characteristics,such as the ability of communicating with multi-ethnic students,social service awareness and ability for regional economic development in ethnic areas,strong motivation for ethnic talents training,full respect for individual multi-ethnic students,etc.This study refines and constructs a pyramid structure model of the competence of management teachers in ethnic universities.This model takes the teaching philosophy and motivation of management teachers in ethnic universities as the starting point,and proposes that the basis for its competence are the physical and mental state and individual charm,the fundamental guarantee of its competence are professional knowledge,teaching ability and scientific research ability.Ultimately,its long-term development lies in social service and integration ability.This study provides theoretical basis and suggestions for improving the professional competence of management teachers in ethnic universities.
