社会网络视角下信息技术企业员工组织支持感知与主观幸福感的关系 被引量:3

The relationship between perceived organizational support and subjective well-being among employees of information technology enterprises:social network perspective

摘要 目的了解信息技术企业员工组织支持感知对主观幸福感的影响和边界条件。方法采取方便抽样的方法,采用组织支持感知量表、生活满意度量表、积极情感/消极情感量表和提名法对627名信息技术企业员工进行在线问卷调查。分析各项指标在人口学变量上的差异,采用结构方程模型技术检验组织支持感知对主观幸福感的预测效应和社会网络中介中心性的调节效应。结果积极情感得分为(29.970±7.334)分,消极情感得分为(17.70±7.67)分,性别中均是男性高于女性,差异具有统计学意义(t=3.47,P<0.01;t=3.33,P<0.01);在年龄分组中,积极情感得分的差异有统计学意义(F=2.96,P<0.05);在入职年限分组中,组织支持感知、积极情感和消极情感得分随着入职年限增加而降低,差异均具有统计学意义(F=3.92,P<0.01;F=5.83,P<0.01;F=3.01,P<0.05)。组织支持感知与中介中心性、生活满意度及积极情感相关性具有显著性(r=-0.124,r=0.527,r=0.467;P均<0.01);中介中心性与生活满意度和积极情感相关性具有显著性(r=-0.145,r=-0.170;P均<0.01);生活满意度与积极情感相关性具有显著性(r=0.562,P<0.01)。潜变量路径分析结果显示,组织支持感知对主观幸福感具有正向预测效应(β=0.673,P=0.000),中介中心性正向调节了组织支持感知与主观幸福感之间的关系(b=0.125,95%CI:0.004~0.231)。结论信息技术企业员工社会网络中介中心性的提升有助于促进组织支持感知对主观幸福感的正向影响,企业管理者可从组织支持的加强和对员工中介中心性构建能力的培养入手,增强员工的主观幸福感。 Objective To examine the effect and boundary conditions of perceived organizational support on subjective well-being among employees of information technology enterprises.Methods By using the Perceived Organizational Support Scale,the Satisfaction with Life Scale,the Positive Affect and Negative Affect Scale and nomination method,an online questionnaire survey was conducted among 627 employees of information technology enterprises which were selected by convenient sampling method.The differences of each index in demographic variables were analyzed,and the prediction effect of perceived organizational support on subjective well-being,as well as the moderation effect of the brokerage were tested via Structural Equation Modeling method.Results Both positive affect(29.970±7.334)and negative affect(17.700±7.670)had significant differences among groups of gender(t=3.47,P<0.01;t=3.33,P<0.01).Positive affect had significant difference among groups in different age(F=2.96,P<0.05).Perceived organizational support,positive affect and negative affect had significant differences among groups of organizational tenure(F=3.92,P<0.01;F=5.83,P<0.01;F=3.01,P<0.05).Perceived organizational support was significantly correlated with brokerage,life satisfaction and positive affect(r=-0.124,r=0.527,r=0.467;all P<0.01).Brokerage was significantly correlated with life satisfaction and positive affect(r=-0.145,r=-0.170;both P<0.01).Life satisfaction was significantly correlated with positive affect(r=0.562,P<0.01).The results of latent variable regression analysis indicated that perceived organizational support positively predicted subjective well-being(β=0.673,P=0.000).The brokerage positively moderated the relationship between perceived organizational support and subjective well-being(b=0.125,95%CI:0.004-0.231).Conclusion The advantage of social network brokerage of employees of information technology enterprises contributed to the positive effect of perceived organizational support on subjective well-being.Managers can take corresponding measures to improve organizational support and develop employees’ability of brokerage building,so as to enhance the subjective well-being level of employees.
