摘要
目的:分析新型家庭医生签约服务制度下组织公平感对基层医务人员工作投入的影响以及心理资本的作用机制,为改善家庭医生签约服务质量、调动基层医务人员工作积极性提供参考。方法:2019年4-6月,采用多阶段分层随机抽样方法抽取江苏省无锡市15家社区卫生服务中心的790位基层医务人员,分析其组织公平感、心理资本和工作投入的相关情况,并建立中介效应模型分析组织公平感对工作投入的影响及心理资本的中介作用。结果:共得到768份有效问卷,基层医务人员的组织公平感与心理资本、工作投入呈显著的正相关关系(r=0.467、0.645,P<0.01)。组织公平感可正向预测工作投入(β=0.261,P<0.01),组织公平感通过心理资本的中介作用影响了工作投入水平(β=0.193,P<0.01)。结论:新型家庭医生签约服务制度下,无锡市基层医务人员的组织公平感可以直接影响其工作投入,也可以通过心理资本的中介效应间接发挥作用。
Objective:To analyze the impact of organizational justice on the work engagement of grassroots medical staff and the mechanism of psychological capital under the new family doctor contracted service system,and provide references for improving the quality of family doctors'contracted services and mobilizing the enthusiasm of grassroots medical staff.Methods:A sample of 790 grassroots medical staff were selected from 15 community health centers in Wuxi city.The Work Engagement Scale(WES),Organizational Justice Scale(OJS)and Psychological Capital Questionnaire(PCQ)were used.Structural equation model and the bootstrap method were used to estimate mediating effect.Results:A total of 768 valid questionnaires were obtained.There was a significant positive correlation between the sense of organizational justice of grassroots medical staff,psychological capital and work engagement(r=0.467,0.645,P<0.01).Organizational justice could positively predict work engagement(β=0.261,P<0.01),and organizational justice affected the level of work engagement through the mediating effect of psychological capital(β=0.193,P<0.01).Conclusion:Under the new family doctor contract service system,the sense of organizational justice of Wuxi's grassroots medical staff can directly affect their work engagement,and can also play a role indirectly through the mediating effect of psychological capital.
