民办幼儿园教师留职意愿影响因素与机制研究 被引量:3

摘要 民办幼儿园教师队伍不稳定已影响到我国学前教育事业的发展。以962位民办幼儿园教师为研究对象,采用自编问卷,探讨工作适合、工资满意、职业眷恋三个维度与民办幼儿园教师留职意愿之间的关系。研究发现:三者对民办幼儿园教师的留职意愿都有显著的正向影响;职业眷恋在工作适合、工资满意与留职意愿之间起着部分中介作用。为提升民办幼儿园教师留职意愿,提出建议:幼儿园教师择业时要慎重考虑工作适合度;政府加大力度保障民办幼儿园教师的工资待遇;多种途径增强民办幼儿园教师对工作的主动眷恋。 The instability of private kindergarten teachers has affected the development of preschool education in China.Retention intention is an important predictor of the stability of teachers.With 962 private kindergarten teachers as the research objects,the self designed questionnaires were used to explore the relationship between the three dimensions of job suitability,salary satisfaction and occupational attachment and the retention intention of private kindergarten teachers.It is found that the three factors have significant positive effects on the retention intention of private kindergarten teachers,and occupational attachment plays part of intermediary role between job suitability,salary satisfaction and retention intention.In order to improve the willingness of private kindergarten teachers to stay on the job,it is suggested that kindergarten teachers should carefully consider the job suitability when choosing a career;the government increases efforts to ensure the salary treatment of private kindergarten teachers,providing a variety of ways to enhance private kindergarten teachers to work active attachment.
