摘要
应用资源保存理论、调节焦点理论和社会认知理论,基于323份调查问卷数据的结构方程模型分析,探究了挑战性压力和阻碍性压力对员工创造力的影响,检验了调节焦点和创造力自我效能感的多重链式中介效应。研究结果表明:挑战性压力对员工创造力有积极影响,阻碍性压力对员工创造力有消极影响;挑战性压力正向影响促进型调节焦点,负向影响防御型调节焦点,阻碍性压力的作用效果与之相反;促进型调节焦点和防御型调节焦点均能够在两种工作压力与员工创造力之间发挥中介作用;创造力自我效能感在两种工作压力与员工创造力之间发挥中介作用;调节焦点-创造力自我效能感中介链在工作压力与员工创造力之间的中介效应显著。
By applying conversation of resource theory,regulatory focus theory and social cognitive theory,and based on the structural equation model analysis of 323 questionnaires,this paper explores the impact of challenge pressure and hindrance pressure on the employees′creativity.The result shows that challenge pressure positively affects employees′creativity,while the hindrance pressure negatively affects employees′creativity.Challenge pressure positively affects the promotion focus and negatively affects the prevention focus,while hindrance pressure has the opposite effect.Promotion focus and prevention focus both mediate the relationship between work pressure and employees′creativity.Creative self-efficacy also mediates the relationship between work pressure and employees′creativity.The intermediary chain between regulatory focus and creative self-efficacy plays a significant role in mediating the relationship between work pressure and employees′creativity.
