摘要
针对概率性奖励的特殊激励效果,研究从组织激励员工的视角,对彩票购买者、电子游戏玩家、网络问卷被试三类对象访谈数据进行扎根分析,构建了概率性奖励系统的特征模型。模型共分为参与激励、过程激励和结果激励三个部分,包括奖励吸引、底线保证、过程公平、结果随机、奖励分级和公布即时六个特征。最后,依据对系统六个特征的扎根及理论分析,结合组织管理特征,从参与条件、结果生成方式和奖励三个方面提出了组织使用概率性奖励系统的具体思路。同时,文章还就未来研究方向予以进一步明确。
Aiming at the special incentive effect of probabilistic reward,from the perspective of organizational incentive to emplo-yees,the interview data of lottery purchasers,video game players and Internet questionnaires were deeply analyzed,and the characteristic model of probabilistic reward system was constructed.The model is divided into three parts:Participation incentive,process incentive and result incentive,including six characteristics:Incentive attraction,bottom line guarantee,process fairness,random results,incentive classification and instant publication.Based on the grounding and theoretical analysis of the six characteristics of the system and the characteristics of organizational management,this paper puts forward the concrete ideas of using the probabilistic reward system from three aspects:the conditions of participation,the way of generating results and rewards.Meanwhile,the paper also makes clear the direction of future research.
