摘要
应用社会学习理论和认知评价理论,基于505份员工数据,构建了一个被调节的链式中介效应模型,探究真实型领导对建设性越轨行为的影响机制,考察内在动机与心理韧性的链式中介作用,以及差错管理氛围的调节作用。实证研究发现:真实型领导正向影响建设性越轨行为;内在动机与心理韧性分别在真实型领导与建设性越轨行为之间起部分中介作用,并共同发挥了链式中介作用;差错管理氛围正向调节真实型领导与内在动机、心理韧性以及建设性越轨行为之间的关系。
By applying social learning theory and cognitive evaluation theory, based on 505 corporate employee data, this paper constructs a regulated chain mediation effect model to explore the mechanism of authentic leadership on constructive deviance, and investigates the intermediary role played by intrinsic motivation and psychological resilience, and the moderating role of the error management atmosphere. The empirical research shows that, the authentic leadership positively affects constructive deviance. The intrinsic motivation and psychological resilience respectively play a part of the mediating role between authentic leadership and constructive deviance, and both play a chain mediation role. The error management atmosphere positively regulates the relationship between authentic leadership and intrinsic motivation, psychological resilience, and constructive deviance.
