社区干部职业认同对职业幸福感的影响研究

The Research on the Impact of Professional Identity on Professional Happiness in Cadres of Communities

据自我决定理论,职业认同被认为是提升社区干部职业幸福感的关键因素。来自北京市7个社区335名社区干部的问卷调查数据表明:社区干部的职业认同感对职业幸福感具有显著正向影响。其中,角色价值观、职业归属感、职业行为倾向三个维度对职业幸福感的影响程度较高,职业价值观和职业期望对职业幸福感的影响程度较低。基于此,政府相关部门应增强对社区干部职业认同的管理干预,肯定他们在职业角色中的重要性;发挥职业价值观培训、社区组织文化、特色主题活动等在其中的重要激励作用;疏通社区干部的职业发展通道,优化现行职级晋升阶梯设置,及时将表现突出的社区干部选拔到更高岗位;在社区干部的招录中要重视对其职业认同感的考察,从而提升社区干部的整体幸福指数。

Professional identity is deemed a pivotal factor to enhance professional happiness among cadres in communities.Data retrieved from questionnaires on 335 cadres from 7 Beijing-based communities reveal that their professional identity plays a significantly positive impact on their professional happiness,among which,three dimensions,namely,role values,professional sense of belonging and professional behavioral disposition,show a high relevance of impact,while role values and professional expectation show a lower degree of impacts.Based on this,relevant governmental departments should strengthen the managerial intervention on professional psychological identity among cadres in communities,show consent on the importance of their occupational role,exert the major motivational role of training on professional values,community organization culture and featured theme-based activities,clear away career development passageway for cadres,optimize the establishment of promotional hierarchy for existing job ranks,timely pick up cadres with outstanding performance to higher posts,and last but not the least,prioritize observation on their professional identity in enrollment of cadres in communities,so as to enhance their overall happiness index.
