摘要
基于领导—成员交换(LMX)理论和社会比较理论,探究领导—成员交换差异对团队成员知识共享行为的影响机制,并检验地位冲突和团队公平氛围在其间的中介和调节作用。利用来自122个团队的468名员工样本数据进行实证检验,结果表明,领导—成员交换差异正向影响团队地位冲突,进而导致团队成员减少知识共享行为;团队公平氛围在调节领导—成员交换差异对团队地位冲突正向影响的同时,还调节了地位冲突在领导—成员交换差异与知识共享行为间的中介作用。研究结论从团队层面拓展了LMX理论的视角和框架,同时启示组织管理者要在团队中构建公平氛围,预防或弱化领导—成员交换差异和地位冲突的潜在危害。
Based on the leader-member exchange theory and the social comparison theory,it empirically studied the relationship between leader-member exchange differentiation and knowledge-sharing behavior in teams.In addition,it examined the mediating effect of status conflict and moderating effect of justice climate.Using 468 employee sample data from 122 teams,the empirical results show that leader-member exchange differentiation positively affects team members'status conflict,which leads to a reduction in knowledge-sharing behavior among team members.The team justice climate moderates the positive influence of leader-member exchange differentiation on team status conflict,as well as the mediating role of status conflict in the influence of leader-member exchange differentiation on knowledge sharing behavior.The results expand the leader-member exchange theory from the perspective and framework of team level,and remind organizational managers to create a justice atmosphere in the team,and prevent or elminate the potential damage of leader-member exchange differentiation and status conflicts.
