技能的“价值”:产业工人人力资本与薪酬的关联性 被引量:1

摘要 提升产业工人技能已成为产业工人队伍建设的重要内容,薪酬体现了企业对产业工人专业知识和技能的价值认可。利用2019年上海产业工人技能状况调查数据,根据人力资本理论构建人力资本薪酬影响模型,研究人力资本与薪酬之间的关联性,从行业划分和企业类型两个角度就人力资本的薪酬激励做进一步分析。实证研究发现,教育水平对薪酬的影响较大,资历的薪酬激励较小,企业对专业技术能力的价值认可较高,工作岗位间的收入差距较大,提升专用性人力资本的培训更易获得薪酬回报。 Promoting the skills of industrial workers has become an important part of the construction of industrial workforce.Salary reflects the value recognition of professional knowledge and skills of industrial workers by enterprises.Based on the data of Shanghai Industrial Workers'Skills Survey in 2019 as well as a model of human capital compensation constructed on human capital theory,an investigation is made on the relationship between human capital and salary,and further analysis is carried out on human capital compensation incentive from the perspective of industry division and enterprise type.Empirical research finds that education level has a greater impact on salary while seniority has a smaller impact on salary incentive;the value recognition of professional and technical ability is higher by enterprises and the income gap between jobs is larger,thus upgrading the training of specific human capital is easier to obtain salary returns.
