摘要
论文以贵州省乡村262名已婚教师为研究对象,验证了工作家庭冲突对乡村教师工作满意度的影响,并进一步考察了组织信任在其中的作用。探索乡村教师工作家庭冲突对工作满意度的影响以及组织信任在二者之间的作用机制。研究发现工作家庭冲突对乡村教师工作满意度具有显著的负相关关系;组织信任在工作家庭冲突和乡村教师工作满意度之间起调节作用。即当组织信任较高时,工作家庭冲突对乡村教师工作满意度的负向影响作用较弱;当组织信任较低时,工作家庭冲突对乡村教师工作满意度的负向影响较强。研究结论揭示了乡村教师组织信任产生的机制作用,可促进工作满意度的体验,且丰富与补充了工作家庭关系的理论体系,同时也为在管理实践中提升乡村教师工作满意度提供一定的理论依据。
In this paper,262 married teachers in rural areas of Guizhou Province were selected as the research objects to verify the impact of work family conflict on Rural Teachers’job satisfaction,and further investigated the role of organizational trust in it.To explore the impact of rural teachers’work family conflict on job satisfaction and the mechanism of organizational trust between them.The results show that work family conflict has a significant negative correlation with rural teachers’job satisfaction;organizational trust plays a moderating role between work family conflict and rural teachers’job satisfaction.In other words,when organizational trust is high,the negative impact of work family conflict on rural teachers is weak;when organizational trust is low,the negative impact of work family conflict on Rural Teachers’job satisfaction is stronger.The research conclusion reveals the mechanism of rural teachers’organizational trust,which can promote the experience of job satisfaction,enrich and supplement the theoretical system of work family relationship,and also provide certain theoretical basis for improving rural teachers’job satisfaction in management practice.
