摘要
本研究基于社会交换理论,采用问卷调查方法,通过对404名员工在两个时间点进行问卷调查,探讨了权力感知在员工地位与态度和行为关系中的中介作用以及自我监控的调节作用。结果发现:(1)员工地位对尽职行为及目标承诺具有正向影响,对反生产行为具有负向影响;(2)权力感知在地位与尽职行为和目标承诺的关系中起部分中介作用,在地位与反生产行为中起完全中介作用;(3)个体自我监控水平越高,权力感知对尽职行为和目标承诺的影响越强,而自我监控在权力感知与反生产之间不具有调节作用。本研究深化了管理实践领域对组织地位的认识,丰富了地位相关的实证研究以及潜在的中介机制和边界条件,并对管理实践提出了建议。
Based on social exchange theory,this paper discusses the mechanism of employee status on work attitude and behavior in Chinese organizational context.The subjects(N=404)were randomly selected from domestic enterprises at two different time points,the results showed:(1)Employee status had a positive impact on conscientiousness behavior and goal commitment,and a negative impact on anti-production behavior;(2)Power perception played a part mediating role in the relationship between status and conscientiousness behavior and goal commitment,and a full mediating role in status and counter-productive behavior;(3)The higher the level of individual self-monitoring,the stronger the influence of sense of power on conscientiousness behavior and goal commitment,while self-monitoring had no moderating effect between power perception and counter-production.The findings of this study have deepened people's understanding of organizational status,enriched position-related empirical studies as well as potential intermediary mechanisms and boundary conditions,and put forward pertinent suggestions for enterprise management practice.
