共享型领导对员工敬业度的影响机制研究 被引量:4

摘要 共享型领导方式反映了现代企业和员工对领导方式的一种诉求,共享型领导被认为是团队成员相互领导实现团队目标或者组织目标的一个动态的、互动的影响过程,能够很大程度调动员工的积极性,并且被很多企业普遍采用。以204名中国企业员工为研究样本,将情感承诺作为中介变量,任务复杂性作为调节变量,探究了共享型领导对员工敬业度的影响机制。实证研究结果表明:共享型领导对员工敬业度具有显著的正向影响作用,情感承诺在共享型领导与员工敬业度之间起中介作用,任务复杂性对共享型领导与情感承诺之间的关系起调节作用。 Shared leadership reflects a demand of modern enterprises and employees for leadership style.Shared leadership is considered to be a dynamic and interactive process in which team members lead each other to achieve team goals or organizational goals.It can greatly mobilize the enthusiasm of employees and is widely used by many enterprises.This study takes 204 Chinese employees as the research sample,takes emotional commitment as the mediating variable and task complexity as the moderating variable,and explores the influence mechanism of shared leadership on employee engagement.The empirical study shows that shared leadership has a significant positive effect on employee engagement,emotional commitment plays a mediating role between shared leadership and employee engagement,and task complexity plays a moderating role in the relationship between shared leadership and emotional commitment.
