摘要
家庭界面的绩效研究日益成为组织管理研究者关注的问题之一。本研究从资源保存理论和认知评价理论的角度首次揭示了指导关系对员工家庭角色绩效的关系,并通过327份配对数据分析发现,指导关系能够有效促进徒弟的家庭角色绩效。积极的工作反思在指导关系与家庭角色绩效之间起部分中介作用;且徒弟的“向上”悟性水平在指导关系与积极的工作反思之间发挥正向调节作用;即当徒弟拥有高“向上”悟性时,指导关系对积极的工作反思的正向影响更强,指导关系通过徒弟积极的工作反思来增加家庭角色绩效;徒弟的“向上”悟性调节积极的工作反思与家庭角色绩效间关系的中介作用:当徒弟的“向上悟性”水平高时,上述中介效应更强。
the family interface performance has become one of the most concerned issues for organizational management researchers.This study reveals the relationship between mentoring relationship and employees'family role performance from the perspective of cognitive evaluation theory for the first time.Through the analysis of 327 pairs of data,it is found that the mentoring relationship can effectively promote the family role performance of employees.Positive job reflection partly mediates the relationship between mentoring relationship and family role performance.The"upward"understanding level of the apprentices played a positive moderating role between the guiding relationship and the positive work reflection.That is,when apprentices have high"upward"understanding,mentoring relationship has a stronger positive influence on positive work reflection,and mentoring relationship can increase family role performance through positive work reflection of apprentices.The mediating effect of apprentice's"upward"understanding on the relationship between positive work reflection and family role performance:the above mediating effect is stronger when the apprentice's level of"upward understanding"is high.
