摘要
基于工作压力源-脱离扩展模型,构建并检验一个被调节的中介模型,探讨不合规任务与员工创新行为的关系。实证结果表明,不合规任务对员工创新行为具有显著负向影响;心理脱离在不合规任务与员工创新行为间起部分中介作用;时间领导对不合规任务与心理脱离的关系以及对不合规任务通过心理脱离影响员工创新行为的间接效应均具有正向调节作用。研究结论对于我国企业提升员工参与创新实践活动的热情和积极性具有重要管理启示。
Based on the work stressors-detachment extension model,this study built and testified a moderated mediation model in order to analyze the relationship between illegitimate tasks and employee innovative behavior.The results show that illegitimate tasks has a significant negative impact on employee innovative behavior,and psychological detachment partly mediated the relationship between illegitimate tasks and employee innovative behavior;Temporal leadership positively moderated the relationship between illegitimate tasks and psychological detachment,also moderated the indirect effect of illegitimate tasks on employee innovative behavior through psychological detachment.These conclusions have important management implications for how to improve the enthusiasm and enthusiasm of employees to participate in innovative practice activities in Chinese enterprises.
