摘要
目的调查三级甲等医院护士职业承诺的现状及其影响因素,为护理人力资源管理提供理论依据。方法采取方便抽样法对某三甲医院2019年5—7月365名护士采用护士职业承诺量表和职业获益感量表进行问卷调查。用单因素分析研究护士职业承诺的现状,并采用多元线性回归分析影响因素。结果护士职业承诺总分(83.15±14.90)分,得分最高和最低的维度分别是规范承诺(3.80±0.84)分和机会承诺(2.78±0.92)分;职业满意度、月夜班数、有无子女、工作环境评价以及职业获益感的正向职业感知与自身的成长两个维度是职业承诺的主要影响因素(P<0.05)。结论三甲医院护士职业承诺整体居于中等偏上水平,医院管理者应针对影响职业承诺的相关因素采取干预措施,同时加强护士的职业获益感,进而提升职业承诺水平,稳定护理队伍。
Objective To investigate the status quo and influencing factors of nurses'occupational commitment in tertiary hospitals,so as to provide theoretical basis for human resource management of nursing.Methods A convenient sampling method was used to conduct a questionnaire survey of 365 nurses in a tertiary hospital by using the Nurses'Occupational Commitment Questionnaire and the Nurses'Perceived Professional Benefit Questionnaire from May to July 2019.Univariate analysis was adopted to study the status quo of occupational commitment of nurses,and the multiple linear regression analysis was adopted to analyze the influencing factors.Results The total score of nurses'occupational commitment was(83.15±14.90),and the highest and lowest dimensions of score were normative commitment(3.80±0.84)and opportunity commitment(2.78±0.92),respectively.Occupational satisfaction,the number of night duty per month,the presence or absence of children,the evaluation of the working environment and two dimensions of perceived occupational benefit such as positive occupational perception and self-development were the main factors that influence the occupational commitment of nurses(P<0.05).Conclusion The overall occupational commitment of nurses in tertiary hospitals is above the medium level.Hospital managers should take intervention measures against the relevant factors influencing occupational commitment,and strengthen nurses'perceived occupational benefit,so as to improve the level of o ccupational commitment and stabilize the nursing team.
