摘要
学习型组织是VUCA时代的产物,甫经面世引来热烈追捧,无数企业竞相践行。然而,学习型组织的理论缺乏操作层面的研究,致使众多企业推广如火如荼、实践半途而废。文章运用扎根理论的方法,对日资企业加特可(广州)进行深入剖析,构建了新的学习型组织结构模型,解构了学习型组织的生成机制。研究发现:学习型组织由组织目标、价值实现、共同愿景、学习准备、学习执行、学习反馈、支持因素、驱动因素、约束因素九个要素构成;学习型组织生成机制隐含着讲师制、课题制、学习反馈三个子循环;子循环相互驱动促使知识转化和业绩提升。此项研究丰富了学习型组织理论成果,对制造型企业构建学习型组织有直接的借鉴价值。
The learning organization is a product of the VUCA era.It has been enthusiastically sought after since its appearance.Countless companies have been trying to put it into practice.However,there is few researches on how the theory of learning organization works in practice.That’s why many companies eagerly promoted it at the very beginning,but most abandoned it halfway.Therefore,after making an in-depth analysis of the Japanese-funded enterprise JATCO(Guangzhou),based on the grounded theory,this article constructs a new structure model for learning organization and deconstructs the generation mechanism of learning organization.The author draws the following conclusion:the learning organization is composed of nine elements:organizational goals,value realization,shared vision,learning preparation,learning execution,learning feedback,supporting factors,driving factors,and restraining factors;The generation mechanism of learning organization includes three sub-cycles,namely lecturer system,project system and learning feedback.These sub-cycles are mutually driven to promote knowledge conversion and performance improvement.So this article has enriched the theory of learning organizations,and provided referential value to manufacturing enterprises in building learning organizations.
