摘要
本文从角色理论的视角,探究公仆型领导、社会责任导向人力资源管理对员工组织公民行为的影响机制,并进一步考察公民角色身份认知的中介作用和主动性人格的调节作用。对408份有效问卷进行数据分析后发现:公仆型领导、社会责任导向人力资源管理均对员工组织公民行为产生正向的直接影响;公民角色身份认知仅仅在公仆型领导与员工组织公民行为之间起中介作用;主动性人格在公民角色身份认知与组织公民行为之间发挥调节作用。基于研究结果,本文分别从组织、领导和个体三个层面对促进员工组织公民行为提供了管理建议。
From the perspective of role theory,this study explores the influence mechanism of public servant leadership and social responsibility human resource management on organizational citizenship behavior.Furthermore,the mediating role of citizen's role identity and the moderating role of proactive personality are investigated.Through the analysis of 408 valid questionnaire data,the research has following findings.The public servant leadership and the social responsibility human resource management both have the positive direct influence to the employees'organizational citizenship behavior.Citizen's role identity only plays the mediating role between public servant leadership and employees'organizational citizenship behavior.The proactive personality plays the moderating role between citizen's role identity and organizational citizenship behavior.Based on the research results,this paper provides management suggestions on promoting organizational citizenship behavior from three aspects of organization,leader and individual.
