基于36因素在公立医院职能部门岗位绩效中的探讨

摘要 目的运用36因素对医院职能部门岗位进行评价分析,根据分析结果制定合理的岗位绩效系数,提高职能部门人员的积极性与满意度。方法选取该院2019年1-12月职能部门岗位人员151名,通过36因素对职能部门岗位进行评价-组织专家评委进行评分-根据评价得出不同等级岗位,变身份管理为岗位管理-做到岗变薪变,打破传统按职位分配管理绩效的办法,医院临床科室对职能部门人员的满意度以及职能部门人员自身的满意度做前后对比分析。结果36因素绩效考核推行前后,医院临床科室对职能部门人员的满意度以及职能部门人员自身满意度得到了显著提高。结论通过36要素对职能部门岗位进行评价,按此进行绩效分配,能有效提高职能部门人员的工作积极性与满意度。 Objective To use 36 factors to evaluate and analyze the positions of the hospital's functional departments,formulate reasonable job performance coefficients based on the analysis results,and improve the enthusiasm and satisfaction of the functional department staff.Methods A total of 151 staff in functional departments were selected from January to December 2019 in the hospital.The functional department positions were evaluated by 36 factors,and expert judges were organized to score.According to the evaluation,different levels of positions were obtained,and identity management was changed to position management,to achieve job change and salary change,break the traditional method of assigning performance according to position,the hospital clinical department clinical department's satisfaction with the functional department staff and the satisfaction of the functional department staff before and after comparative analysis.Results Before and after the implementation of the 36-factor performance appraisal,the satisfaction of the clinical departments of the hospital with the staff of the functional departments and the satisfaction of the staff of the functional departments have been significantly improved.Conclusion Using 36 elements to evaluate the positions of functional departments,and perform performance distribution based on this,can effectively improve the enthusiasm and satisfaction of functional department personnel.
