摘要
基于心理资本理论和组织承诺理论,以452名图书馆员作为研究对象,采用问卷、回访等调查方法以及数据回归分析法,系统分析馆员的心理资本、组织承诺和敬业精神之间的关系。结果发现:馆员心理资本对其敬业精神有显著的正向影响,馆员心理资本对其组织承诺(情感承诺、持续承诺)有显著的正向影响;馆员组织承诺对其敬业精神有显著的正向影响,且组织承诺在心理资本和敬业精神之间具有显著的中介效应。因此,图书馆应在管理实践中加大馆员心理资本投入,引导馆员组织承诺,构建有助于提升馆员忠诚度的组织结构和管理制度,培育馆员的敬业精神,以促进馆员在工作中不断创新,提升服务质量。
Based on the theory of psychological capital and organizational commitment,452 librarians are taken as the research object,questionnaire,return visit and data regression analysis are used,and the relationship among psychological capital,organizational commitment and professionalism of librarians is analyzed by regression.The results show that:the mental capital of librarians has a significant positive impact on their professionalism,the mental capital of librarians has a significant positive impact on their organizational commitment(emotional commitment and continuous commitment),the organizational commitment of librarians has a significant positive impact on their professionalism,and the organizational commitment has a significant intermediary effect on the relationship between mental capital and professionalism.Therefore,in the management practice,we should strengthen the cultivation of the psychological capital of librarians,pay attention to the guidance of the organizational commitment of librarians,establish the organizational structure and management system conducive to the cultivation of the loyalty of librarians,and promote the continuous innovation of librarians in their work through certain environment and authorization.
