摘要
创新是科创企业获得持续绩效优势的唯一途径,而鼓舞试错、先行先试的容错机制是驱动创新的关键要素,而如何将容错转化为创新绩效成为值得关注的重要议题。研究以426位科创企业高层管理者为调研对象,运用bootstrapping、层次回归等方法,探讨了容错动态性对产品、流程创新绩效的影响路径与边界。研究结果表明:容错动态性能够显著提升产品与流程创新绩效;容错动态性通过提升外部互动进而增进产品与流程创新绩效;机会型战略人力资源管理对外部互动的中介作用产生积极促进效应,即组织机会型战略人力资源管理越完善,容错动态性通过外部互动对产品与流程创新绩效的影响效应越强。研究揭示出科创企业容错驱动创新的内在机制,并为企业创新管理提供了重要借鉴。
Innovation is the only way for scientific and technological enterprises to gain sustainable performance advantage,and the fault tolerance mechanism that encourages trial and error and tries first is the key element to drive innovation,and how to transform fault tolerance into innovation performance has become an important issue worthy of attention.Taking 426 senior managers of science and technology innovation enterprises as the research object,this paper uses bootstrapping,hierarchical regression and other methods to explore the path and boundary of the impact of fault-tolerant dynamics on product and process innovation performance.The results show that:fault-tolerant dynamics can significantly improve the performance of product and process innovation;fault-tolerant dynamics can enhance the performance of product and process innovation by enhancing external interaction;opportunity strategic human resource management has a positive promoting effect on the intermediary role of external interaction,that is,the more perfect the organization’s opportunity strategic human resource management is,fault-tolerant dynamics can improve the performance of product and process innovation through external interaction The effect of product and process innovation performance is stronger.The research reveals the internal mechanism of fault tolerance driven innovation in science and technology innovation enterprises,and provides an important reference for enterprise innovation management.
