摘要
目的了解内蒙古公立医院医务人员收入满意度,分析其影响因素,提出提升满意度的对策建议。方法采用分层抽样方法选取内蒙古4个样本地区12家医院941名医务人员进行收入满意度问卷调查,使用R 3.1.2软件对数据进行一般描述性,运用t检验、方差检验和线性回归等统计方法进行分析。结果内蒙古公立医院医务人员收入整体总满意度平均分为(3.17±0.71)分,付出与薪酬回报公平性评价总满意度得分最低,为(2.40±0.88)分;性别、在本单位工作年限、月平均收入、绩效工资是否能充分反映岗位工作能力和工作实际产出、医院级别及医院类型6个因素对收入整体总满意度的影响差异有统计学意义(P<0.05);男性、在本单位工作年限为11-19年、月平均收入15000元以上、绩效工资能充分反映岗位工作能力和工作实际产出、盟市级医院的医务人员整体满意度较高。结论内蒙古公立医院医务人员收入满意度水平不高;不同的医院类型、不同的月平均收入水平、对绩效工资能否充分反映岗位工作能力和工作实际产出的不同主观感受对医务人员收入整体满意度有一定的影响。建议加大政府财政支持力度,深入推进公立医院薪酬制度改革;旗县级医院在政府相关政策扶持下,应重点培养和引进高水平人才,提升医疗服务能力,增加医院可分配收入总额;有关部门要出台医务人员绩效考核政策,指导公立医院建立健全内部绩效考核制度。
Objective To understand the income satisfaction of medical staff in public hospitals of Inner Mongolia,and to analyze its influencing factors,so as to put forward countermeasures and suggestions to improve satisfaction.Methods Stratified sampling and cluster sampling was used to select 941 medical staffs of 12 hospitals from 4 sample areas in Inner Mongolia to conduct a survey on income satisfaction.R 3.1.2 was used to carry out the statistical analysis of general descriptive,t-test and variance test,linear regression.Results In Inner Mongolia public hospitals,the overall satisfaction average score for the medical staffs was(3.17±0.71).The total satisfaction score of pay and return on equity was the lowest(2.40±0.88).The factors of gender,working years in the unit,the monthly average income and whether performance salary could fully reflect the job ability and actual output of the job,hospital level and hospital type had a statistical significance on the overall satisfaction(P<0.05).The overall satisfaction of medical staff was higher among the male,working in the unit for 11-19 years,monthly average income of 15000 yuan and above,performance salary can fully reflect the job ability and actual output of the job,in league municipal hospitals.Conclusion The overall income satisfaction of among medical staffs were not high in Inner Mongolia.Different hospital types,different monthly average income levels,different genders,different working years in the unit,and different subjective feelings about whether performance salary can fully reflect the job capacity and actual output of the job had a certain impact on the overall income satisfaction of medical staff.It is suggested to increase the government financial support,and further promote the reform of the salary system of public hospitals.With the support of relevant government policies,county-level hospitals should focus on cultivating and introducing high-level talents,improving medical service capabilities,and increasing the total distributable income of hospitals.Relevant departments should issue performance evaluation policies for medical staff to guide public hospitals to establish and improve internal performance evaluation system.
